Building a thriving clinic team: Retention strategies that inspire trust and growth

How supportive leadership, meaningful communication, and shared vision create teams that stay.

Congratulations- you have a complete team!  You have the wonderful combination of enough people and the right people.

Retention: What do you do to keep them?

Retention goes beyond compensation, performance appraisals, and job descriptions. It’s about creating an environment where people feel supported, valued, and empowered. Here are 3 concepts to help you retain staff and build a supportive and inclusive culture.

1. You work for them.

The ‘you’ means HR, management and leadership. Your team is the engine, the doers, the heart, hands and voice. It is your job as a leader to see them and support them.

Leaders love to plan and strategize; this is a requirement for progress. But your plans will only be successful if you listen to the people on the front lines.

In our world of fertility medicine, this is especially important. The staff in reproductive medicine cares deeply for their patients, the science, and the prospect of future innovations. It is not a job, but a calling. Listening to your team is the key to building a road forward together.

Make time. Stop for them when they need you, whether it is big or small. Ask what they need, both formally and informally. A staff survey can tell you a lot, but a face-to-face conversation without an agenda means more.

You work for them so they can work for the patients.

2. Trust is everything.

No one wants to feel silent or small—and at Markham Fertility Centre, no one is. We purposefully recognize that every role on our team is essential. Every person contributes to the compassionate, seamless care our patients rely on.

When patients walk through our doors, the first reassurance they receive is from our welcoming concierge, guiding them with a warm and calm demeanour. Our nurse coordinators become a lifeline for those who are scared, anxious, or overwhelmed, offering expertise and a genuine human connection. And our physicians could not devote the time and focus patients deserve without the exceptional coordination of our administrative team.

From the composed details of lab assistants, the magic hands of embryology and andrology, to the welcoming faces at our pharmacy technicians- they are all essential. Moreover, they see it all, and they are the voice you need to hear.

Behind these crucial roles, there are humans with lives, dreams, families and friends. They are giving to the organization and patients every day while navigating the ups and downs of life. Be aware that your perception of their goals may not align with their needs. Let go of your assumptions and make space and safety for open conversations.

Make it your mission to create a culture of community. A village where there is security to speak and to share. A place where people will be met with fairness, compassion and honesty. If you can build trust with your team, you will have the opportunity to hear what you need to know.

    3. Dream together.

A rising tide lifts all boats, (John F. Kennedy) depicts the idea that collective success benefits everyone.

Fulfillment is not always complicated, but it can be hard to find. It is work, and it takes a support system. On the other hand, the feeling of dissatisfaction and of being stuck can spread like an illness. We need to invest in people, help them grow and be the support system for building opportunities and dreams.

The magic that happens and the collective success is a win-win.

      How to do this?

      1. Ask questions – open-ended and inquisitive ones- what is working? More importantly, what is not?  What ideas, suggestions or visions do they have? Your team is a treasure trove of varied observations and perspectives.
        1. Go to them- do a morning or afternoon walk around.
        2. Check in-stop to say hi….be human and the rest is natural.
        3. Provide safe spaces, anonymous feedback boxes, forms or surveys.
      2. Be ready to listen– asking is only helpful if you actively listen with intention. Even when you are busy, stop whenever possible and listen. When a member of your team puts themselves out there, it is brave, and it shows commitment and investment on their part. Make this a priority.
        1. Have an open door
        2. Offer ‘office hours’ so that people feel they have your undivided attention
        3. Don’t waste the feedback. Act on it or address it.
      3. Be honest. Lead with empathy and then be honest, even when it is challenging for someone to hear. When it comes from a place of transparency and support, it is likely to be respected and build trust.
        • Invest in learning about how to give feedback, mentor and lead with empathy. There are tons of resources available! Take a course, read a book, join a webinar.

      4. Provide autonomy and ownership of dreams.

Dreams are at the centre of Markham Fertility Centre’s magic. Our patients’ dreams are at the core of it all, of course. But there are also the dreams of our clinic. Dreams of building and growing to help more patients. Dreams of sustaining our warmth, humanity and excellence. The personal dreams of our team members that we share- because we are a family.

      • Provide forums for team members to share:  town halls, brainstorming sessions, and social activities. Build an infrastructure- an intranet, newsletter, etc., where people can communicate and feel included in what is happening.
      • Share the organizational plans, visions and wins- not only with leadership but on a large scale.

Retention is not about checking the HR boxes- it is about building a culture where people feel valued, trusted, and inspired. At Markham Fertility Centre, this means recognizing that leaders work for their teams. They listen closely and acknowledge the essential contributions of every role. Creating, empowering and dreaming together builds a workplace where staff feel connected, fulfilled and proud to stay.
